摘 要
随着我国市场经济的不断完善以及中国医药市场的对外开放,中国医药行业的竞争日益加剧,企业环境的不确定性和复杂性也在不断的增加.“人力资源”已成为众多企业在角逐中的核心竞争力.而落后的人力资源管理模式导致了员工队伍素质低下,人才流失严重,员工工作效率低下,并且缺乏工作的主动性和积极性.研究国外优秀企业发现,实施先进的人力资源管理模式,是提升企业管理水平和效能的有效途径之一.科学的人力资源管理模式可以极大的激发员工的工作热情,为企业创造更加优秀的业绩.
人力资源管理共有六大模块,其中核心和难点模块是绩效管理.本文着重对绩效管理理论进行较为系统的阐述和剖析,从理论概念、应用目的、操作流程以及与人力资源其他工作的联合结合JG公司绩效管理体系的建立进行了详细的探讨.
本文共分五个部分.第一章,通过对该研究的背景及意义,来说明绩效管理的优化是企业的现实需要；第二章,介绍了绩效管理的相关理论以及几种常用的绩效考核方式；第三章,描述JG公司的发展经历及当前的概况,总结归纳其在绩效管理方面存在的问题,并进行分析和评价；第四章,运用先进的绩效考核方法对现有的绩效考核体系作优化,并规划出绩效管理方案优化的操作步骤和实践中需要注意的问题.在该部分内容中,作者结合JG公司的行业特点,对JG公司的三个层面的绩效考核体体系设计原则、设计思路等内容进行了全面的研究,尤其是对KPI目标层级体系构建过程从技术操作层进行了详实的阐述；第五章是全文的总结,回顾了前面的主要观点和内容,对本文的研究结果进行了评价.

With the gradual self-improvement of our domestic economic market and the opening-up of the china’s medical market, the competition in Chinese medical works has become intense with each passing day. Meanwhile the uncertainty and the complexity of the business environment also increase. Human resource has become the nuclear competitive power in the business competitions. Under-developed human resource mode only leads to the low quality of the crew, the severe outflow of the talents, inefficiency of work and the lack of activity in the work. Judging from the successful foreign entrepreneurs, the execution of the advanced managing mode of human resources is a highly advisable way to improve the level and efficiency of business management. Scientific human resources managing mode can greatly spur the business staff’s passion for work and create more brilliant achievement for the companies.
There are altogether six modules in the management of human resources, while the key part and also the most difficult part is the performance management. This thesis puts an emphasis in the elaboration and analysis of the performance management in a systematic way, and makes a detailed discussion from the following viewpoints: theoretic concepts, applicative aim, operational procedurals, and the joint of the human and other work and the establishment of performance management system in JG Company.
The whole thesis is divided into five parts. The first part illustrates the realistic need of companies for the optimization of the performance management through the background and significance of this study. The second part introduces the relevant theories of the performance management and several frequent-used ways for the performance assessment. The third part describes the development experiences and the present conditions of the JG Company, concludes and generalizes the problems in the performance management, and makes analysis and assessments. The fourth part optimizes the existing performance assessment system by the application of the advance ways of performance assessment and blue-prints the parts which need special attention in the operational procedurals and practices of the optimization of the performance management. In this part, associating the trading characteristics of the JG Company, the author also conducts a round study of the designing principles in the three dimensions’ performance assessment system of JG Company and makes a detailed description of constructing process of KPI Aim-Dimensional system from the technological operation aspects. The final part is a conclusion to the whole thesis, reviewing the above-mentioned main viewpoints and contents and assessing the researching results of the passage.
